Performance levels and customer satisfaction are taking a hit due to a lack of efficiency in areas such as recruitment/selection, staff retention, job design methods and reward management. My first recommendation would be a change in the advert strategies used by the company by firstly redesigning the job description, being more specific in job competency and personal characterisation that would be more suited to the call centre position. Having a clearly outlined job description and person specification will not only help filter the pool of suitable applicants for vacancies but will also deter unsuitable candidates from applying. I would include person specification within the job description and have a 3+ year experience in a call centre environment as a must have, therefore, reducing the training and induction time and costs and lessening the stress it may have had on existing permanent staff who previous to this would have had to do the mentoring. For part-time positions I would recommend the use of telephone interviews, especially for the temporary staff recruited to handle the pre-Christmas peak. As the job position is for that of a call centre rep it would give a good indication of their phone manner and how well they are able to handle on the spot questioning over the phone. The second phase of the interview would be of great value to both the company and applicants in the sense that the â€Å"work sampling† stage gives the candidate an opportunity to showcase their skills. It also indicates the level of performance of the applicant before taking the on applicant. This method of screening would be particularly beneficial in a call centre as you can observe how the manage customers. Also as a recommendation for an improved outcome at Whit Knights I would aim to limit the large quantities of temporary staff being recruited to handle the pre-Christmas peak by managing existing staff members more efficiently and introducing job rotation and incentives. As it stands the call centre is made up of 250 permanent full-time staff (working shifts), 60 permanent part-time staff (also in shifts) and a colossal 200 temporary agents most of them being part-time. If the permanent staff were to be managed more efficiently by way of eliminating shift work and have a more structured rota, enabling the prospects of job promotion (moving from a part-time to a full-time position) in turn reducing the amount of temporary staff being hired it would, in turn, lower the level of staff turnover in the company which according to the HR’s findings, has cost the company â‚ ¬224,000 last year alone as the level of recruiting and training was very high due to the amount of permanent staff leaving. If there were incentives implemented as well as job variation/ rotation it would attract a wider scope of suitable candidates for the positions being offered at a full/part-time base as opposed to a high level of temporary positions. If these were to be implemented and included under the job  description when advertising the vacancy then in turn it would full more reliable permanent positions eliminating the need for excess temp staff and maintain that high level of performance previously achieved by permanent staff. The level of service and performance would be a lot more standard and level across the board. Finally when a selection is made of suitable candidates I would lengthen the induction period as well as structuring it a lot better than it currently is. As it stands the induction for new agents is a half a day’s training by a team leader followed by the new agent to shadow an experienced agent for two days before they start managing calls themselves. It is quite evident that there are no massive costs to the company in this department as they are utilising existing resources within the company which is very efficient but in turn the quality of this training/induction may be lacking. The half day training should be stretched to at least a full days training as there is generally a lot of information being given during any induction period. It should include information about White Knight as a company, the conditions of employment, and possibly including workshops as well as 1 days shadowing of an experienced staff member, again as a way for new agents to showcase their skills but also gives the company a chance to demonstrating and teach new agents how they expect calls to be handled and managed so as to ensure an equal standard of customer service from the beginning and in turn deliver consistent quality to customers for the future. It would also eliminate the possibility of bad habits being passed on by permanent employees giving the training which was a possibility in the present part of induction. Taking all the above recommendations in to consideration the time involved with implementing them would be quite minimal for the company. With regards to the interviewing process, the use of telephone interviews will cut the process in half if the telephone interview is well structured asking the same questions across the board in an aim to get the same level of answering from each candidate, in turn, making the interviewees answers more comparable. It would also cut the costs for the company in a sense that if the company should require a base for an individual interview they would have had to pay out for a function room if they did not have the facilities at their head-quarters. In relation to the restructuring of the induction stage, it would be more cost efficient to hold a full days training as oppose to a half days training as you would  have to pay to facilitate for new employees for the half day as it stands at probably the same cost. With the inclusion of a workshop as part of the induction it will also reduce the time it would take for a new agent to be fully trained in the job.

Although traditionally the supernatural is confined to spiritual beings, such as ghosts, I perceive it to have a much wider meaning. I will be investigating how certain writers of short stories view the supernatural and how they adapt it into their stories. The authors I will be looking at in this essay are M.R.James, Thomas Hardy and Charlotte Perkins Gilman; their stories, Lost Hearts The Withered Arm and â€Å"Yellow Wallpaper,† respectively. I will be focussing mostly on the supernatural in this essay, but will also investigate the question of fate briefly. Fate is the suggestion that all events happen for a reason, and that there is a greater power watching over us. Both these subjects are ones that greatly interested the Victorians, the era in which these stories are written. They were especially intrigued by the spiritual world, and the upper classes held sà ©ances, attempting to contact the dead. This preoccupation with the supernatural, and indeed fate, is one that emerges repeatedly in these short stories. The first story that I will be looking at is The Withered Arm by Thomas Hardy. Hardy’s style was very progressive for the time, but also reactionary; conservative, even, in certain aspects. His stories have a preoccupation with fate and the inevitability of death. The main supernatural aspect is the vision of Mrs Lodge that Rhoda sees. The vision taunts her, and Rhoda retaliates by grabbing its arm. The vision appears sitting on her chest whilst she is in bed: â€Å"The pressure of Mrs Lodge’s person became heavier,† and yet is not Mrs Lodge as she should be – â€Å"But the features were shockingly distorted, and wrinkled as by age.† Although Rhoda can feel its presence, it is extremely strange that it should be sitting on her chest in the middle of the night, and it is undoubtedly a vision or a distortion of a dream. The year 1919 witnessed the start of a very important movement in the creativity in arts by the black Americans. This movement is known as the Harlem Renaissance – the flourishing of African American cultural and intellectual life. It featured the creativity of the â€Å"Negroes† in the field of arts, catering to their every need, like literature, drama, music, visual art, and dance. It encouraged the artist in every black American to stand up and be recognized. New York City’s Harlem would be the center stage for painters, sculptors, musicians, and writers to produce works of art. During this time art was given a huge responsibility; it would become the main medium through which the African American race would strive for equality.Black Writers and the â€Å"Negro† ArtMany black writers, such as Alain Locke, W.E.B. DuBois, and Langston Hughes wrote specifically about the importance of art and its ability to promote equality. Although many black writers agr eed with this idea, other more conservative writers did not; such is the case with George S. Schuyler. In his work â€Å"The Negro-Art Hokum† Schuyler states that race and art are separate, and there is no â€Å"Negro Art† but only American art. While his integrated and collective view of art may have a positive outlook in our time, it was less than encouraging for those living during the Harlem Renaissance. Looking at both sides would mean exploring the depths of how these writers understood â€Å"Negro Art† and â€Å"American Art†.Alain Locke and â€Å"The New Negro†The importance of art was first exposed by Alain Locke in his famous essay â€Å"The New Negro†. This essay is often seen as the catalyst for the emergence of a new movement within the African American society. Written in 1925, Locke aims to tell the nation that African Americans are changing and adapting under the social prejudices that have previously been forced upon them. T he mind of the ‘New Negro’ is moving away from social discourse, and it is â€Å"shaking off the psychology of imitation and implied inferiority† (Locke pg).  A new group of people are being formed; he calls them the ‘New Negro’. Locke calls for artistic contributions by the black race. He believes that with art, the race will gain cultural recognition; he looks at the role of art as â€Å"a bridge between individuals and cultures† (Gates 984). This is a transformation of some sort; something which doesn’t rely on how things are usually done: something that embraces a new psychology and possesses a new spirit.Alain Locke’s â€Å"The New Negro† aims to define the new black American; lifting him from the images of slave trades and plantation workers. He explains how the old concept of â€Å"Negro† is more of a mythical figure, something which the society has dictated it to be. This is usually a view of the oppressed poor, being stepped on while some people are holding them back. These characteristics however, were more of a â€Å"conceived† trait rather than a â€Å"perceived† trait.The society thinks that up until that time, the Negroes were low lives who are incapable of artistic appreciation and production. They have their eyes closed about the Negro’s achievements, including literature, music and visual arts. Alain Locke’s â€Å"The New Negro† is not necessarily introducing a new breed of black Americans. It is more of an eye-opener of what these people have created and what they’re capable of doing in the context of art.W. E. B. Du Bois and his â€Å"Criteria of Negro Art†The following year W. E. B. Du Bois contributed similar views of art and race with his speech â€Å"Criteria of Negro Art†, in which he specifically defines art as the key to equality among the races. He states that art is propaganda and that it should always be pro paganda. DuBois feels that art is a way of proving ones humanity. â€Å"Just as soon as the black artist appears, someone touches the race on the shoulder and says. ‘He did that because he was an American, not because he was a Negro; he was born here; he was trained here; he is not a Negro—what is a Negro anyhow?He is just human; it is the kind of thing you ought to expect† (Du Bois pg). This portrait of racial equality through art is an inspiring call for the emergence of black artists. According to Du Bois, black American art should utilize truth as a tool. Since art is propaganda, it should aim to seek the truth and show the truth. Artists will fully understand art if they are truthful with what they create, with what they write; artists should be truthful with the way they handle their art.â€Å"The Negro-Art Hokum† vs. â€Å"The Negro Artist and the Racial Mountain†In 1926, the June issue of The Nation featured â€Å"The Negro-Art Hokum† by George S. Schuyler as well as Hughes’s response piece â€Å"The Negro Artist and the Racial Mountain†. The magazine had angered Schuyler by appointing Hughes as a critic before the article had even appeared (Kuenz 174). He made a mistake however, when he somewhat talked down on the black Americans because it seems that he has no regard for the black culture, saying that it is just a matter of color. He may have generalized on the artistic aspect of black Americans, but they also posses a culture which has essentially contributed in the formation of the country.Schuyler didn’t recognize the existence of the black American culture: â€Å"This, of course, is easily understood if one stops to realize that the Aframerican is merely a lampblacked Anglo-Saxon† (Schuyler). They may be living in a country full of white people telling them what to do, what to think, and what to follow. The black Americans have to overcome this push-shove treatment being given to them, and that could be realized by strengthening their own culture. They have a lot of potential, added the fact that they posses talented young minds. All they have to do is to stand up to the challenge and prove that they can truly be considered a unique, independent culture.Look at: Race in art†¦ Locke says it’s important, Dubois says it’s important, Hughes says it’s important. Schuyler says there is no race in art- only art. He has a good point- but it seems that he was overlooking the importance it can have for a culture. He see ms to overlook the fact that equality had not yet been achieved and that his fellow artists wanted to gain that equality through art. Its interesting that Schuyler was denying that very vehicle that would hopefully gain the equality he presumed to be already in effect.Schuyler seems ahead of his times. He writes â€Å"The Negro-Art Hokum† in 1926 and argues that there is no Negro-Art; there is simply American Art, and no distinction between the two. Although he makes an understandable argument it seems that he denies the main problem. We can see how one may agree with Schuyler in that both African Americans and white Americans have had an affect on one another. He did this with the aim of trying to stop the terror attacks that had been earlier on witnessed in the states. This earned him votes of those people who felt that America needed to be safe and free of terrorism which was mainly due to Muslim extremists.   This is totally wrong and racist because the ban targeted all Muslims including those that were born in America. Trump attacked the parents of a Muslim US Army officer who died earlier while serving in the Iraq War. He claimed that the Islamic faith did not allow the mother of the soldier to speak about the matter on grounds that she was a woman. He did this aiming to point out the negativity of Islamic faith and the Muslims all together in a bid to gain himself votes. This was condemned by a lot of people especially politician for being a racial comment. There were also reports of letter sent to at least five mosques in California advocating for genocide. This was done by Trump supporters who were putting into action probably what trump had been advocating. Lulu Press, Inc, 2016,   in his campaign process, Trump refused to condemn his white supporters’ supremacists who were advocating for him. He ignored the opportunity to renounce a white nationalist and a former KKK leader David Duke who had said voting for any other candidate besides Trump would be treason to their heritage. This action shows that he fancied the support and comments of the supremacists and he intended to use that as a strategy to win him votes.   During his campaign period, Trump questioned whether president Obama was really born in America. He often claimed openly that the former president was not a legal president of the US. This claim against the former president was mainly because he was black. He said that the black community was involved in criminal gang activities and that they would be arrested. This claim was totally racially based and it was just a strategy to win him more votes by the whites. Trump also condoned the beating of a black lives matter protestant. He said that maybe the protestant should have been roughed up and that what he was doing was totally illegal. This move brought to him a lot of criticism especially from the media and social media. As much as it brought him negative criticism, it also gained him votes among the white voters and popularity. It is a strategy that he liked to use and most of the times it worked to his advantage. When he was the president of his family’s real estate company back in 1973, the company was sued by the justice department for alleged racial discrimination. This was against black people who were looking to rent apartments belonging to the company. As the lawsuit stated, the company charged the black applicants different rents and with conditions from what they charged the white applicants. This shows hatred for the black community which is very evident with Trump. When it came to hi campaigns, he never shied away from his racial comments. Conclusion Owing to these events of racially biased behavior, the quality of Americas democracy is at stake. This behavior has caused a lot of violence based on race. This has sparked a dangerous fire that could bring democracy to its knees if not death. A lot of democracies in the world fail due to violence based on race and religion which have been the key strategies in Trump’s campaign. Agency Employment

Agency employment is where a person is employed as a contract or temporary worker to fill a position in a host company. The agency is the worker’s actual employer and is responsible for payroll and taxes, superannuation, recruitment/dismissal/discipline, workers’ compensation. The host company is responsible for direction of tasks or jobs to be undertaken and determining the work available for the temporary worker on site. Normally there is a joint responsibility in so far as occupational health and safety is concerned. The labour hire situation results in a division of responsibility for the agency employee between the agency and the client. How should common law accommodate this? Should the agency employee be regarded as having a single employer or is there scope to consider join employment or a temporary transfer of employment to the client? The rule at common law is that an employee cannot be transferred by his or her employer to the employment of another person without some act of assent, express or implied, on the employee’s part. The essence of a contract of employment is that it is freely entered into bargain between two parties in which there is the obligation of personal service to the employer. The common law principle that an employee cannot be transferred to a new employer without his or her consent is relevant to the question whether an employee could be transferred temporarily to another employer. Where the agency worker is injured at the client’s workplace, both the client and the agency may be liable to pay damages to the injured worker. The agency can still be liable under both occupational health and safety legislation and at common law. This may be the case even if the agency employee is working on a client’s premises where there may be diminished opportunities to ensure a safe system of work. An additional basis upon which the labour hire company employer can be liable is breach of a non-delegable duty of care. The effect of this principle is that a labour hire company employer remains liable for a negligent failure to provide a safe system of work even if it is the client’s (or some third party’s) negligence which causes the employee’s injuries. Where the injury occurs at the client’s worksite, the client may also be liable as an occupier of premises for failure to take reasonable care for the safety of a lawful entrant. The agency employee may cause injury or damage either to the client or to a third party whilst working for a client. Whilst an employer is vicariously liable for the tortious wrongdoing of an employee within the course of employment, there are additional complications for agency employees and host businesses.

Being a Nurse Is More Than a Job, It’s a Treasure Essay

To me, being a nurse is far more than a job or even a career. It’s an adventure, a continuous learning process that I embark on bravely each day, in search of life changing events and miracles. Touching the lives of others is a treasure chest overflowing with metaphorical gold, whether the help I provide is of great measure or remains unnoticed. The pride I hold in saying, â€Å"I’m going to be a nurse,† is immeasurable. Nursing is more than a profession of integrity and compassion, it is a privilege that measures out my values as a human being and the responsibilities granted to me with the precious gift of life. The first time I truly touched a person’s life, although the encounter was brief, was surprisingly fulfilling. A strong feeling of accomplishment and self-worth spread rapidly throughout my body and soul that no average â€Å"good deed† has ever accomplished. Nursing exceeds that average deed by far. After each experience, I’m left with an awestruck attitude of purpose, knowing that I am needed in someone’s life. By saying, â€Å"I’m going to be a nurse† each morning, I get the motivation needed to survive the awaited day ahead of me with a smile. In my opinion, nurses aren’t angels. They don’t go hand in hand with hearts and rainbows. Nursing is about providing care, yes, but that does not entail that nurses’ only purpose is to be a compassionate hand to hold on to. Nursing integrates science and care. Nurses take the knowledge they have gained from their education as well as their experience and apply it each and every day, all while, being there to comfort patients in their times of need, whether what is needed is an IV, pain medication, or an ear that will listen. Like it said in the documentary, a nurse takes advantage of opportunities, faces daily challenges, and most importantly in my eyes, is a powerful advocate for the patient. Watching this video enlightened me to the most significant responsibilities of a nurse. I’ve realized that a nurse is the liaison between the doctor and the patient. They ensure that the patient fully understands what is happening to them in their most vulnerable states. Nurses are responsible for patient education and for making sure the patient understands what the doctor tells them. Ardis Bush said just a few words that really clarified what being a nurse is  all about. She said that nurses treat the whole person, someone with feelings, someone who may cry – not just the diagnosis. In other words, doctors cure, but nurses heal. Ardis really helped me understand the difference between a doctor and a nurse. Nursing facilitates more meaningful patient interaction. I don’t want my patients to be just a statistic. I want to remember them and how strong they were emotionally when they weren’t strong physically. This video showed me that being a nurse will allow me to do just that.
